Abstract

This study explores how distributive, procedural, and interactional justice affect employee job satisfaction at PT Jasamarga Tollroad Operator Surabaya-Gempol. Data were collected through questionnaires measuring employees’ perceptions of fairness and satisfaction. Multiple regression analysis revealed that all three justice dimensions significantly and positively impact job satisfaction. Distributive and procedural justice play the most influential roles, particularly in compensation, task distribution, and decision-making processes. Interactional justice also contributes by promoting respectful and supportive communication between employees and management. These results emphasize the need for organizations to apply fairness principles consistently and transparently across all managerial aspects. Doing so not only enhances job satisfaction but also fosters a more positive work environment. Ultimately, fairness in the workplace can improve employee performance, increase loyalty, and boost productivity. The study suggests that maintaining a just organizational climate is essential for sustaining employee motivation and achieving long-term company success
